BofA is less and less successful at retaining and attracting good employees. Now that I am looking for a new job I see that almost all major banks are paying more for the position I have here. Why is the pay here so low?

Because they can get a way with it. Lots of long-time employees - you don't get significant increases unless you move around.
Or are your manager's favorite.
